Get a lvl 2 (Basic) with Career Extension: it will reduce the number of drops on older guys. Team training should not be affected by the trainer level, however the specialty will come in handy (lvl 1 minimal staff have no specialty).
If you get some cheap trainees and retain most of the older guys, get a level 3 (Competent) with around 8k salary and career extension. If you dump the older guys to buy trainees, then get a lvl 3 or 4 (Advanced) with Fitness specialty (or no specialty if you can find a trainer much cheaper that way).
