And if I hope to train my guards for example rather than my big men, then buy the appropriately young and higher potential (and currents) guards ... while selling my young big men talent and replacing them with older big men?

I'd say a roster of about 12 should work - if you have more than that, then you're spreading your minutes a little thin, and the players who aren't getting enough minutes will have bad game shape (form) which means you'll be less inclined to play them, so their game shape will get worse, and so on.
