Just thought I'd jump in and add a couple of things.
1. Playing 48 minutes in a week at a trained position gets a player optimum training. More minutes don't equal more training, but fewer minutes equate to significantly less training (though nobody knows the exact % drop).
2. Game Shape is not something you should worry too much about for now. Guys who you're training will be in the 48+ minutes range, and just try to distribute minutes for the non-trainee players equally enough that you don't have some with 90+ and some with 0, since those will both result in drops.
Beyond that, I'd say your first move should be, as the previous post said, to buy a higher level trainer and figure out who you're going to train. Ideally, you want 18-19 year old players with at least starter potential for long term training. And you're going to want to decide if you're training inside or outside players. At the moment, your best trainee looks like Bernstein - he has low potential, but good height and a decent starting salary (though only you can see whether he's got decent skills) so maybe you should invest in a couple more big guys and train inside.
